Dysfunctional Turnover
Dysfunctional turnover is the voluntary departure of high-performing employees, who are important for organisation’s success (Morlin, 2023). This kind of turnover can be harmful, particularly because it can negatively impact performance and the morale of everyone involved, resulting in lost knowledge, skills, and productivity. Ways Dysfunctional Turnover Can Impact ParcelCare Loss of Key Knowledge: Dysfunctional turnover can cause the company to lose employees with critical expertise, and hence it loses the valuable knowledge and skills. The company could struggle to find replacements with an equivalent experience, which could have an effect on operational efficiency and customer service quality (Grecek, 2024). It may also be an expensive and time-consuming activity to onboard new staff and get them to the same level as the lost skills. The indirect cost is that of potential customer dissatisfaction, which could potentially harm ParcelCare’s reputation. Increased Recruitment and Training Costs: ParcelCare also has to incur extra recruitment costs to fill high performing positions when the employees leave. These include advertising, recruitment agency fees, and the cost of time interviewing and selecting for candidates. After new employees are hired, training programs to get them to certain levels of performance are necessary as Hazelton (2024) explains. The return on investment is likely to be delayed, putting a financial strain on the organisation while the investment is ongoing. Psychological and Morale Impact on Remaining Employees: The loss of some key employees can diminish the morale of the rest of the employees. In particular, employees may feel insecure or demotivated, if they believe the company cannot retain its top talent. The end result is declining job satisfaction, increased stress, and declining productivity (Grecek, 2024). Over time, this can lead to further turnover. It can also make employees disengaged and less likely to take their role a step above what is expected, which has an overall effect on a team in terms of performance.

(Solution) CIPS ROSHN Commercial Negotiation Plan-PIN
- This was established after the post-negotiation review which brought out fundamental lessons about the supplier and our company’s negotiation pattern.
- As for certain important aspects, we indeed secured favourable financing conditions; yet, problems arose in attempting to synchronize delivery schedules since such conditions are affected by external supply chain factors.
- The supplier had the better BATNA and acted in a cooperative but very assertive way, and elaborated why the correct approach to negotiations is more equal.
- Further, the experience showed how flexible one has to be, how innovative, and how it pays to be more interested in long-term partnership rather than quick profit. Therefore, it will be useful in the future to improve the techniques of negotiation, improve the knowledge about the actions of suppliers, and improve intercompany and supplier cooperation.
- This will ensure that in future procurement negotiations; better outcomes are achieved.
- ROSHN should ensure that all negotiations within the next 6 months include specific metrics for delivery timelines, quality standards, and service levels, aiming for a 90% satisfaction rate in supplier compliance with these criteria. This approach will help secure more balanced and sustainable agreements.
- Over the next 12 months, ROSHN should develop a supplier relationship management program with bi-annual assessments to track and improve partnership quality. Target at least a 15% increase in supplier engagement scores by the end of the year to gain favorable bargaining positions during market downturns.
- Within 1 month of each major negotiation, conduct debriefing sessions to analyze performance, identify strengths, and address weaknesses. The goal is to improve negotiation effectiveness by at least 10% in the subsequent quarter through targeted adjustments based on these evaluations.
- Within the next 4 months, involve at least 80% of key stakeholders in sourcing strategy meetings to ensure alignment and gather input on critical decisions. This engagement aims to reduce misalignment issues by 20% within the year, resulting in smoother implementation of sourcing strategies.
(Solution) CIPS Advanced Final Project Module 6 – Project, Programme and Change Management in Procurement & Supply
- ADNOC success owing to remodelling of PS&M strategy, confident and capacity of spare parts sourcing, talent management and staff competency
- Improved relations with entire stakeholders (as explained in stakeholders matrix) improving overall organisation operations. 3-D printing would be an improvement from the current iSourcing hence success in technical and commercial-based evaluation
- Enhance an improvement and robust system and policy development to manage any potential gap in PS&M transformation
- Today, lower than 10% of ADNOC PS&M would be aligned to implementation of 3D printing and other modernisation strategies appropriate for the organisation
- Ensure development of new systems and policies which are appropriate for enhancing the current and future implementation of 3D printing and more modernised systems as a progress of their modernisation
- There is a necessity for successfully adopting 3D printing starting with their spare parts sourcing
- By collaborating with UAE government which owns 70% of the ADNOC shares, more revenues would be provided for the organisation successful operations.
- ADNOC engaging all the stakeholders holistically by understanding their interests and expectations
- There is a need to collaborate with government in UAE and other regulators for the sake of improving the suppliers relations
- By collaborating with institutions, they would successfully offer employees learning opportunities
- Adoption of strategic sourcing as part of ADNOC sourcing of 3D printing in spare parts sourcing
