Strategies to Improve Levels of Engagement Within the Organisation
Encourage Workplace Autonomy
Fostering workplace autonomy at Saudi Aramco would increase employees’ sense of ownership, motivation and innovation which all contribute to engagement. Verlinden, (2024) defines workplace autonomy as the ability of employees to make decisions on certain aspects within their roles, use creative problem solving and effectively manage their work schedules. This is particularly important in engineering, project management, and Research & Development functions where people perform best when given more decision-making authority (Brower, 2024). Autonomy can be achieved at Saudi Aramco through changing the current management structures that are rigid and top-down to a more participative approach to leadership. This involves delegating work, enabling staff to propose and implement process improvements and applying flexible work models when possible (Newbery, 2024). Moreover, Aramco can also introduce self-managed teams within the operational and technical functions which would enable employees to take accountability for the project outcomes. This aligns more appropriately with Aramco’s vision for a knowledge-based workforce and supports the nationalization efforts by giving Saudi professionals more confidence in taking on leadership positions. This, in turn, reduces unnecessary micromanagement that hinders motivation and job satisfaction (Masionis, 2023). Furthermore, the culture of trust and responsibility brought by autonomy makes employees feel valued and an integral part of the organisation. Autonomy, however, has to be carefully structured to avoid misalignments with corporate objectives. Employees should be guided by guidelines and receive regular feedback and performance monitoring so that they are able to responsibly exercise autonomy. In addition, leadership training programs should be developed to educate managers on how to balance between giving guidance and allowing independence, to ensure that autonomy leads to productivity rather than inefficiencies (Tenney, 2025). Embedding autonomy into Aramco’s culture will lead to higher job satisfaction, improved creativity and employee retention and therefore enhanced long-term engagement.
